Título: Estresse percebido, regulação emocional e bem-estar no contexto da indústria: revisão de literatura e teste de modelos

Abstract: A pesquisa sobre estresse no trabalho esteve largamente direcionada para analisar os fatores estressores que causam reações no organismo, resultando em transtornos físicos e psicológicos. Apoiadas no movimento da Psicologia Positiva, as pesquisas começaram a ser redirecionadas para o gerenciamento dos afetos para enfrentar as situações de tensão no ambiente laboral. O objetivo central dos estudos realizados nesta tese foi o de ampliar a compreensão sobre as inter-relações entre estresse percebido, regulação emocional, e bem-estar no contexto organizacional da indústria, buscando evidências teóricas e empíricas. A principal suposição é a de que as estratégias utilizadas para regular as emoções podem facilitar a adaptação aos estressores percebidos no trabalho, minimizando o estresse e seus impactos negativos no bem-estar. Foram desenvolvidos três estudos, um de revisão de literatura e dois empíricos, de caráter quantitativo e de corte transversal. O estudo teórico pretendeu explorar e compreender as relações existentes entre estresse e bem-estar no trabalho, e reuniu evidências de quais variáveis pessoais e/ou ambientais possuem efeitos protetores para o bem-estar dos trabalhadores, com impactos positivos na sua saúde física, mental e social. Foi realizada uma revisão sistemática da literatura científica nos últimos 11 anos (2006 a 2016), nas bases de dados de Ebsco, Lilacs, SciELO, Google acadêmico, PubMed, e em seis revistas do Annual Reviews. Foram analisados cinquenta artigos nacionais e internacionais (estudos empíricos, de revisão e meta-análise), que relacionavam os construtos. Os resultados apontaram que os fatores relacionados ao trabalho, os recursos pessoais como resiliência, autoeficácia, competências emocionais, desapego psicológico, a interface trabalho-vida pessoal e os fatores no nível de grupos têm efeitos no bem-estar. A percepção de suporte social de pares e da chefia ao lado da autonomia no trabalho, atenuam o impacto negativo do estresse sobre o bem-estar. A revisão trouxe um panorama geral dos estudos nacionais e internacionais que relacionam estresse e bem-estar no trabalho, destacando preditores, moderadores e mediadores desta relação, contribuindo para nortear novos estudos e pesquisas no campo. Como contribuição prática, os resultados encontrados são relevantes e podem subsidiar políticas e programas de melhoria do bem-estar e de redução do estresse dos trabalhadores. Para a construção dos estudos empíricos foram coletados dados em uma amostra de 480 trabalhadores da indústria, de forma presencial. Os participantes responderam a um questionário contendo a escala de estresse no trabalho, a medida de regulação emocional adaptada para o contexto de trabalho, a escala de bem-estar no trabalho, e questões sociodemográficas e profissionais. O segundo estudo objetivou desenvolver um instrumento de regulação emocional para o contexto de trabalho (RE-Trab). A medida foi uma adaptação do ERP-Br (Gondim et al., 2015), versão reduzida do ERP-R de Nelis et al. (2011), que avalia dois tipos de regulação - das emoções positivas (Regulação Ascendente - RA) e das emoções negativas (Regulação Descendente - RD) - a partir de situações do cotidiano que eliciam emoções que demandam regulação. Durante a adaptação, foram criados cenários vivenciados no âmbito laboral e opções de estratégias de regulação correspondentes, submetidos à análise teórica dos itens (análise semântica e de construto por meio de juízes), e às análises estatísticas na amostra de trabalhadores, para obter evidências de validade. A medida RE-Trab foi submetida às análises fatorial exploratória (SPSS) e confirmatória mediante modelagem de equações estruturais (AMOS) e apresentou qualidades psicométricas satisfatórias. O modelo confirmado foi o de um fator geral latente, a Regulação Emocional no Trabalho (RET), que se manifesta nos quatro fatores de primeira ordem, que correspondem às estratégias de regulação para lidar com cenários do ambiente de trabalho: adaptativas e desadaptativas (cenários positivos), funcionais e disfuncionais (cenários negativos). O instrumento oferece avanços em relação ao ERP-Br (Gondim et al., 2015) por medir o processo regulatório em contexto específico. Pode ser usado como instrumento de diagnóstico de prevalência de uso de estratégias por trabalhadores, contribuindo no desenvolvimento de programas que os auxiliem no manejo das emoções de maneira mais eficaz e produtiva. O terceiro estudo teve como foco testar a moderação de estratégias de regulação emocional ascendente e descendente nas relações entre estresse percebido e bem-estar no trabalho (BET), levando em conta o contexto da indústria e baseando-se no modelo proposto por Nelis et al. (2011). Considerando a estrutura confirmada no Estudo 2, foram desenvolvidos dois modelos para testar as hipóteses de predição e moderação: um de Cenários Positivos (CP), contemplando os efeitos de interação entre estresse e as estratégias adaptativas e desadaptativas no BET e o efeito direto dessas variáveis no BET; e outro de Cenários Negativos (CN), incluindo as estratégias funcionais e disfuncionais. Foram encontradas associações entre o estresse percebido, as estratégias de RET e BET. O estresse foi preditor negativo de BET, e as estratégias adaptativas (Regulação Ascendente) e funcionais (Regulação Descendente) foram preditoras positivas de BET. Os resultados ainda sugerem que a percepção de estresse elevada está associada a maior uso de estratégias de regulação emocional desadaptativas e disfuncionais. Uma das conclusões é que o controle do nível de estresse no ambiente laboral pode ajudar o trabalhador a preservar o bem-estar no trabalho fazendo melhor uso de seus processos regulatórios. Em síntese, as principais contribuições da tese são: (a) servir de referência e nortear novas pesquisas no campo estudado; (b) disponibilizar uma medida de regulação emocional validada para o contexto de trabalho brasileiro (RE-Trab); (c) trazer evidências empíricas de associações entre estresse percebido, regulação emocional e bem-estar em uma amostra de trabalhadores da indústria; e (d) oferecer indícios sobre o papel diferenciado da regulação emocional no contexto de trabalho, o que pode gerar insumos para subsidiar políticas e ações voltadas para melhorar as condições do ambiente organizacional, para além de atuar somente no nível do indivíduo, fortalecendo seus recursos cognitivos e emocionais para obter melhor ajuste pessoa-ambiente.
The research on work stress was largely directed to analyze the stressors that cause reactions in the body, resulting in physical and psychological disorders. Based on the Positive Psychology movement, the researches began to be redirected to the management of affections to face situations of tension in the work environment The main objective of the studies in this thesis was to broaden the understanding of the interrelations between perceived stress, emotion regulation, and well-being in the organizational context of the industry, seeking theoretical and empirical evidence. The main assumption is that strategies used to regulate emotions can facilitate adaptation to perceived stressors at work, minimizing stress and its negative impacts on well-being. Three studies were developed, one of literature review and two empirical, with a quantitative and cross-sectional design. The theoretical study aimed to explore and understand the relationship between stress and work well-being, and it searched evidences of personal or environmental variables with protective effects on workers' well-being, and positive impacts on their physical, mental and social health. A systematic review of the scientific literature over the last 11 years (2006-2016) was conducted in the databases of Ebsco, Lilacs, SciELO, Google Scholar, PubMed, and in six journals of the Annual Reviews. Fifty national and international articles (empirical, review and meta-analysis studies) were analyzed, which related the variables. The results revealed that the factors related to work, the personal resources such as resilience, self-efficacy, emotional competence, psychological detachment, personal work-life interface and group-level factors have effects on well-being. The perceived social support of peers and managers and the autonomy at work, attenuate the negative impact of stress on well-being. The review provided an overview of the national and international studies that associate stress and well-being at work, highlighting predictors, moderators and mediators of this relationship, contributing to guide new studies and research in the field. As a practical contribution, the results are relevant and can support policies and programs to improve workers' well-being and reduce stress. The data for the empirical studies were collected in person, in a sample of 480 workers from the industry. Participants answered a questionnaire containing the work stress scale, the emotion regulation measure adapted to the work context, the work well-being scale, and sociodemographic and professional questions. The second study aimed to develop an instrument of emotion regulation for the work context (RE-Trab). The measure was an adaptation of the ERP-Br (Gondim et al., 2015), a reduced version of the ERP-R of Nelis et al. (2011), which evaluates the self-regulation of positive emotions (Up Regulation) and the regulations of negative emotions (Down Regulation) - from everyday situations that elicit emotions that demand regulation. During the adaptation, scenarios in the work context were created and options of corresponding regulation strategies. They were submitted to the theoretical analysis of the items (semantic and content analysis by judges), and statistical analyzes in the sample of workers, to obtain validity evidences. The RE-Trab measurement was submitted to a exploratory factor analysis (SPSS) and to a confirmatory factor analysis using structural equation modeling (AMOS), and the results revealed good psychometric properties. A model of a latent general factor, the Emotional Regulation at Work (RET) was confirmed, which is manifested in four first order factors, which correspond to the regulation strategies to deal with workplace scenarios: adaptive and maladaptive (positive scenarios), functional and dysfunctional (negative scenarios). The instrument offers advances in relation to ERP-Br (Gondim et al., 2015) by measuring the regulatory process in a specific context. It can be used as a tool to diagnose the prevalence of the use of strategies by workers, contributing to the development of programs that help them to manage their emotions more effectively and productively. The third study aimed to test the moderation of up and down regulation strategies in the relations between perceived stress and workplace well-being (BET), taking into account the context of the industry and based on the model proposed by Nelis et al. (2011). Considering the final structure obtained by study 2, two models were developed to test the hypotheses of prediction and moderation: one of Positive Scenarios, contemplating the interaction effects between stress and the adaptive and maladaptive strategies in BET and the direct effect of these variables in BET; and another of Negative Scenarios, including functional and dysfunctional strategies. Associations between perceived stress, strategies of emotion regulation and wellbeing were found. Stress was a negative predictor of work well-being, and the adaptive (Up Regulation) and functional (Down Regulation) strategies were positive predictors of BET. The results still suggest that the perception of high stress is associated with greater use of maladaptive and dysfunctional regulation strategies. One of the conclusions is that controlling the level of stress in the workplace can help the worker to preserve the wellbeing in the work making better use of its regulatory processes. In summary, the main contributions of the thesis are: (a) to serve as a reference and guide new research in the field studied; (b) to provide a validated emotional regulation measure for the Brazilian work context (RE-Trab); (c) to bring empirical evidences of associations between perceived stress, emotional regulation, and well-being in a sample of industry workers; and (d) to provide evidences about the differentiated role of emotion regulation in the work context, which can generate inputs to subsidize policies and actions to improve the organizational environment conditions, acting beyond the individual's level, strengthening their cognitive and emotional resources to get better fit person-environment.
